Abstract
El objetivo de este estudio es diseñar planes de formación por competencias para la
sucesión en puestos claves en una empresa de producción. Es una investigación de
método mixto con diseño exploratorio secuencial derivativo y de alcance descriptivo.
Se realiza un diagnóstico de competencias de los puestos clave, de las personas que
ocupan esos puestos y sus posibles sucesores, esta brecha orientó los planes de
formación por competencias. Se utilizaron herramientas de diagnóstico y evaluación
por competencias creadas por los autores, aplicadas a 23 personas, comprendidas
en 12 puestos clave y sus posibles sucesores. Los resultados muestran la necesidad
de formación: en 6 competencias cardinales, en 2 competencias específicas
gerenciales, y en 10 competencias específicas por área; en los posibles sucesores
en los mandos medios. Como conclusión, las empresas ecuatorianas deben
promover una formación por competencias para articular la continuidad del correcto
desempeño en los puestos clave con los objetivos estratégicos de la empresa; y así
mantener una ventaja competitiva. Aunque esta investigación es un caso de estudio,
la misma provee información detallada que puede servir de guía para planes de
formación por competencias en otras instituciones. Gracias a este estudio, la
empresa tiene la información necesaria para decidir sobre las necesidades de
inversión para desarrollar o adquirir aquellos recursos humanos críticos que no
posee, con el fin de mantener un liderazgo empresarial.
The objective of this study is to design competency training plans for succession in key positions in a production company. It is a mixed method investigation with exploratory sequential design and descriptive scope. A diagnosis is made of the competencies of the key positions, of the people who occupy those positions and their possible successors, this gap guided the training plans by competences. Diagnostic and assessment tools were used for competences created by the authors, applied to 23 people, included in 12 key positions and their possible successors. The results show the need for training: in 6 cardinal competitions, in 2 specific management competencies, and in 10 specific competences per area; in the possible successors in the middle managers. In conclusion, Ecuadorian companies should promote competency-based training to articulate the continuity of the correct performance in key positions with the strategic objectives of the company; and thus maintain a competitive advantage. Although this research is a case study, it provides detailed information that can serve as a guide for competency training plans in other institutions. Thanks to this study, the company has the necessary information to decide on the investment needs to develop or acquire those critical human resources that it does not possess, in order to maintain a business leadership.
